Involve several independent assessors and calibrate their evaluations.

Different perspectives help to neutralise individual bias effects (Schuler & Höft, 2007).
Step 3: Apply a Multi-Method Approach

Combine structured interviews, situational simulations, case studies and other assessment components.
Why?
Multi-method assessment offsets the limitations of individual methods and enhances overall predictive validity (Lievens, 2017).
Step 4: Recognise Bias Before It Takes Effect
What to do?
Train those involved in diagnostics in bias awareness, for example through case studies or structured reflection sessions. This should also include assessors for whom observing and evaluating candidates is not part of their daily role.
Why?
Raising awareness alone can reduce the impact of unconscious thinking patterns (König et al., 2010).
Step 5: Define “Fit” Before The Selection Process Begins
What to do?
Establish clear requirement profiles and success criteria before the selection process begins – not during or after it.
Why?
This prevents impressions from shaping the requirements, rather than the other way round.
The key point: Bias cannot always be eliminated entirely, but it can be systematically reduced. With the right diagnostic methods and processes in place, selection decisions become fairer, more valid and more sustainable.
