Potential Analysis: Development of an E-Assessment for Internal Leadership Recruitment

Challenge

Our client, an internationally operating large corporation, was experiencing bottlenecks in filling leadership roles within its production division. Against this background, we were commissioned to develop a talent programme for employees from the production environment, aimed at identifying and supporting high-potential individuals. The objective was to ensure both quantitative and qualitative workforce planning for the systematic staffing of these key operational leadership positions.

Solution

We designed a comprehensive potential analysis approach, incorporating both performance evaluations and potential assessments by the participants’ direct supervisors. To complement these perspectives, the results were enriched through an online self-assessment completed by the participants.

Our approach included the following components:

  • Development of the Self-Assessment Content

Firstly, we conducted interviews with supervisors and operational managers and developed realistic short case studies with anchored response options aligned with the client’s competency model (Part I). Secondly, we used a psychometrically validated self-evaluation instrument, enabling participants to assess themselves against the same competency framework (Part II).

  • Project Management

Provision of the technical platform and implementation of the self-assessment for more than 1,000 personalised, coded participant accounts as well as a helpdesk support throughout the process

  • Generation of Individual Feedback Reports

  • Evaluation

The design of the self-assessment, the delivery mode and the perceived relevance of the results were reviewed through a follow-up participant survey.

 Outcome

The results prepared in the self-assessment reports were met with high acceptance both among participants and their supervisors, providing decision-makers with valuable additional input for potential identification.

In the evaluation, participants confirmed that the outcomes offered important impulses for their personal development, regardless of whether or not they were ultimately admitted to the talent programme.
